We can hire a strong senior engineer in an emerging market for what a mid-level costs us in the Gulf. The counter-argument from our investors is retention: the good ones get recruited abroad within two years. My view is that two excellent years beat four average ones, but I'd like to hear from people who've lived through the churn.

Hire locally, but plan for the departure from day one. Document everything, never let one person own a system alone, and stay on good terms — half our best referrals now come from people who left for Dubai.

The people who stay usually stay for a reason that isn't salary — ownership, a manager they trust, or family. Find out which one it is for each person and you'll predict your churn accurately.
